بررسی و رتبه‌بندی عوامل موثر بر بهره‌وری نیروهای انسانی(کارشناسان) شرکت بیمه معلم

چکیده

نیروی انسانی در نقش یکی از ارکان اساسی شرکت­های بیمه، نقش مهمی در بهبود بهره­وری دارد، لذا شناسایی عوامل مؤثر بر بهره­وری این نهاد، می­تواند نقش مؤثری در افزایش بهره­وری شرکت­های بیمه ایفا نماید و در هدفمند نمودن برنامه­های مختلف توسعه نقش بسزایی داشته باشد .در این رابطه پژوهش حاضر به بررسی عوامل موثر بر بهره­وری نیروهای انسانی(کارشناسان)شرکت سهامی بیمه معلم پرداخته است. پژوهش حاضر با توجه به هدف، از نوع تحقیقات کاربردی بوده و با توجه به گردآوری داده­ها توصیفی و از نوع پیمایشی می­باشد. جامعه­آماری پژوهش شامل کلیه کارشناسان شرکت بیمه معلم شهر تهران یعنی300 نفر، در سال1393 است که با استفاده از روش نمونه­گیری تصادفی ساده50 نفر از آن­ها انتخاب شدند برای سنجش عوامل موثر بر بهره­وری نیروهای انسانی(کارشناسان) از ابزار محقق ساخته، استفاده شده است که این ابزار شامل 64 سوال که از این میان عوامل فردی 14سوال، عوامل شغلی 13سوال و عوامل سازمانی 23 سوال بود. عمده­ترین یافته­های پژوهش عبارتند از: آزمون فریدمن که اولویت‌بندی عوامل فردی مورد بررسی را به ترتیب شامل؛ رضایت شغلی، شایستگی، توان و مهارت نشان داد.  نتایج آزمون حاکی از معناداری رتبه­بندی مذکور می­باشد. آزمون فریدمن ضمن معنادار نشان­دادن اظهارات پاسخگویان، اولویت­‌بندی عوامل سازمانی مورد بررسی را به ترتیب شامل؛ آموزش، مدیریت، مشارکت، تکنولوژی، انگیزش، ارتباطات و بازخورد عملکرد نشان داد. رتبه­بندی اظهارات پاسخ­گویان در خصوص عوامل شغلی موثر بر بهره­وری کارشناسان به ترتیب شامل؛ کار با معنی و چالش برانگیز، آزادی، استقلال عمل و وضوح نقش می­باشد. نتایج آزمون حاکی از معناداری رتبه­بندی مذکور می­باشد. در آخر با استفاده از آزمون فریدمن به رتبه­بندی عوامل کلی موثر بر بهره­وری پرداخته شد که آزمون فریدمن ضمن معنادار نشان­دادن اظهارات پاسخگویان، اولویت‌­بندی عوامل موثر بر بهره­وری نیروهای انسانی(کارشناسان) شرکت بیمه معلم را به ترتیب شامل؛ عوامل فردی، شغلی و سازمانی نشان داد.

چکیده [English]

Human resources as one of the basic components insurance companies, an important role in improving productivity, there fore,detecting factors affecting the productivity of these companies can played effective role in increasing productivity insurance companies and can the possess an important role in meaningful various development programs .
This study examines the relationship between factors affecting productivity Human resources (experts) moalem Insurance Company. study population included all Experts moalem insurance companies, ie 300, who in 1389 that using a random sample of 50 of them were selected
The major findings research include: Friedman test prioritizing to individual factors to arranged include job satisfaction, competence and ability and skills demonstrated. Test results indicate the ranking is significant.
Friedman test, while showing significant respondents statements, prioritize the organizational factors investigated is include education, management, partnerships, technology, motivation, communication and performance feedback .
Ranking respondents statements regarding the job factors affecting productivity experts arranged is include meaningful and challenging work, freedom and independence of action and clearly role. Test results indicate the ranking is significant.
Finally, used of the Friedman test to determine general factors affecting productivity, the Friedman test to demonstrate the significant respondents statements, prioritize the factors affecting productivity Manpower (experts) moalem Insurance Company, include individual factors, Occupational factors and Organizational factors.
