شناسایی مولفه‌های آموزش ضمن خدمت و تعیین رابطه آنها با بهبود عملکرد کارکنان (مورد: سازمان پزشکی قانونی کشور)

چکیده

هدف این پژوهش، شناسایی مولفه‌های آموزش ضمن خدمت و تعیین رابطه آنها با بهبود عملکرد کارکنان (مورد:سازمان پزشکی قانونی کشور) است. مطالعه حاضر، مقطعی و از نوع توصیفی تحلیلی است. جامعه آماری،‌ 2800 نفر از کارکنان شاغل در 31 اداره کل پزشکی قانونی کشور در سال 1396 می‌باشد که از میان آنان و بر اساس فرمول کوکران و با استفاده از روش نمونه‌گیری خوشه‌ای چند مرحله‌ای، 338 نفر بعنوان نمونه آماری پژوهش از میان 15 استان، انتخاب شدند. جهت گردآوری داده‌ها، از دو پرسشنامه محقق ساخت موسوم به آموزش ضمن خدمت و بهبود عملکرد(1396) استفاده شد. روایی صوری و سازه‌ای پرسشنامه‌ها توسط صاحب نظران و خبرگان امر، تایید و پایایی پرسشنامه‌ها با استفاده از ضریب آلفای کرونباخ، به ترتیب برابر (89/0=α) و (87/0=α) محاسبه گردیدند. ضریب همبستگی بین مولفه‌های آموزش ضمن خدمت(9 مولفه شناسایی شده) با بهبود عملکرد(3 مولفه)، 77/0 بود که فن‌آوری و عملکرد فردی به ترتیب، 92/0 و 96/0 بالاترین ضریب را تبیین و نشان دادند. یافته‌های تحقیق نشان می‌داد که بین مولفه‌های آموزش ضمن خدمت(نیازسنجی، اهداف و اولویت‌ها، محتوا، برنامه‌ریزی و اجراء، شیوه ارزشیابی، مدیریت اجرایی، تجهیزات و امکانات، فن‌آوری و دانش‌پذیران) با بهبود عملکرد کارکنان، رابطه مثبت و معناداری وجود دارد. همچنین یافته‌ها نشان داد که بهترین پیش‌بین برای بهبود عملکرد کارکنان با توجه به آموزش ضمن خدمت، نقش فن‌آوری نوین می‌باشد.

چکیده [English]

The aim of this research is to identify On-The- Job Training(OJT) indices and determine their relationship with staff Performance Improvement(PI) among staff of Iran Forensic Medicine Organization(IFMO). This is a cross-sectional study which is done based on descriptive and analytical method. The study population is 2800 people working in IFMO in 2017 among which 338 persons were randomly selected based on Cochran's Formula using multi-stage clustering sampling among 15 selected provinces. Data was gathered via two researcher-structured questionnairs including OJT and performance improvement parameters. Face-related and constructive validity of the questionnairs were approved by elite and experts while using Cronbach's Alpha Coefficient showed an acceptable reliability calculated respective 0.89 and 0.87. Correlation Coefficient between 9 identified Indices of OJT with 3 identified factors of PI was approximately calculated 0.77 by which technology and individual performance showed the highest coefficient as 0.92 and 0.96 respectively. Findings showed that there would be a positively significant relationship between OJT's indices including need assessment, aims and priorities, content, planning and implementation, way of evaluation, executive management, facilities and equipments, technology and learners) with PI's factors including job performance, individual performance, and organizational performance. Also, findings showed that the best predictor would be modern technology for PI regarding OJT's indices.
