مدل یابی ساختاری سکوت سازمانی بر اساس ادراک از رفتارهای سیاسی و حسادت سازمانی با نقش میانجی سازگاری شغلی در دانشگاه پیام نور

چکیده

مقدمه و هدف: پژوهش حاضر با هدف تحلیل ساختاری سکوت سازمانی بر اساس ادراک از رفتارهای سیاسی و حسادت سازمانی با نقش میانجی سازگاری شغلی در دانشگاه پیام نور استان آذربایجان غربی انجام گرفت .
روش شناسی پژوهش: این پژوهش از نظر هدف کاربردی و از نظر ماهیت و روش توصیفی همبستگی از نوع مدل یابی علی (مدل یابی معادلات ساختاری) است جامعه آماری همه ی  کارکنان(هیئت علمی و غیرهیئت علمی) دانشگاه پیام نور استان آذربایجان غربی درسال 1398 که شامل347 نفر کارمند و 164 نفر هیئت علمی می باشندکه در مجموع 511 نفر هستند. روش نمونه گیری تصادفی طبقه ای نسبتی که با استفاده از جدول مورگان350 نفر(216 نفرکارمند و138 نفر هیئت علمی) انتخاب شدند . برای گردآوری اطلاعات از چهار پرسشنامه استاندارد استفاده شد . روایی محتوایی و سازه ای پرسشنامه ها تایید و پایایی پرسشنامه ها به ترتیب 74/0،91/0،73/0،87/0 بدست آمد به منظور ارزیابی روابط بین متغیر ها مکنون و اندازه گیری شده در الگوی مفهومی ، از مدل یابی ساختاری داده ها با استفاده ازدو نرم افزارSPSSو PLS3 استفاده گردید
یافته­ ها: نتایج و یافته های پژوهش حاکی از نقش معنی دار بین متغیرهاست یعنی بین حسادت سازمانی و سکوت سازمانی ، بین ادراک از رفتار سیاسی سازمانی و سکوت سازمانی ، بین سازگاری و سکوت سازمانی ارتباط مستقیم و معنی داری وجود دارد و حسادت سازمانی بر سازگاری شغلی ارتباط منفی و مستقیم دارد . همچنین نتایج حاکی از تایید نقش میانجی سازگاری شغلی در روابط علی بین حسادت سازمانی با سکوت سازمانی است
بحث و نتیجه­ گیری: نتایج نشان از اهمیت متغیرهای حسادت سازمانی، ادراک از رفتار سیاسی سازمانی برسکوت سازمانی کارکنان دارد.

چکیده [English]

Introduction: The present study was conducted with the aim of structural analysis of organizational silence based on perception of political behaviors and organizational jealousy with the mediating role of job adjustment in Payame Noor University of West Azerbaijan Province.
research methodology: This research is applied in terms of purpose and in terms of nature and descriptive method of correlation is causal modeling (structural equation modeling). The stratified random sampling method was selected using 354 people (216 employees and 138 faculty members) using Morgan table. Four standard questionnaires were used to collect information. Content and structural validity of the questionnaires were confirmed and the reliability of the questionnaires was ./74 respectively. In order to evaluate the relationships between latent and measured variables in the conceptual model, structural modeling of the data using both SPSS and PLS software was used.
Findings: The research findings indicate a significant role between the variables, that is, there is a direct and significant relationship between organizational jealousy and organizational silence, between the perception of organizational political behavior and organizational silence, between adaptability and organizational silence, and there is a negative relationship between organizational envy and job adaptability.
Conclusion: The results show the importance of variables of organizational envy, perception of organizational political behavior on employees' organizational silence.
